Training assessment: three-dimensional model of motivation for transfer

Abstract

Transfer consists of applying what has been learned during training actions in the workplace. It has been proposed to measure it in workers to add a tool for evaluating training. The transfer is affected by the perception that workers have of certain barriers, such as the characteristics of the courses or the support of bosses and colleagues, in addition to variables as motivation and self-efficacy. A study was carried out to design an instrument to measure motivation to transfer taking into account barriers, and to analyze their psychometric properties. In this study, a cross-sectional correlational design and psychometric type, 208 workers participated who took 17 training actions (mean age 39.4 years; 57.7% men) who completed a motivation scale for transfer, measures of self-efficacy, causal attribution and attitude towards training, among others. Exploratory factor analysis (SPSS28), confirmatory factor analysis (PLS3) and internal consistency analysis show that the instrument has adequate validity and reliability. The final version has 24 items grouped into 3 factors: content, support and motivation. Motivation for transfer correlates positively and significantly with general self-efficacy, attitude towards training and achievement motivation, thus providing evidence of convergent validity. The instrument offers practical opportunities to human resources and training managers to expand the diagnosis of training needs and the evaluation of training actions.
